中文摘要:目的探讨结构和心理授权对护士个体创新行为的影响,建立其关系模型。方法采用工作效能条件问卷、心理授权量表和个体创新行为量表对浙江省3所三级甲等综合性医院的560名注册护士进行调查。结果结构和心理授权均可直接正性影响护士的个体创新行为,其中信息权力和自我效能与创新行为的相关性最强,心理授权在结构授权和创新行为中间起中介作用。结论护理管理者应采取措施,通过有效的结构和心理授权提高护理人员的创新能力。

外文摘要:Objective To investigate the influence of the structural empowerment and psychological empower- ment on nurses' innovative behaviors,and to establish a model of this influence. Methods Totally 560 registered nurses from three 3A hospitals in Zhejiang province were investigated using the Condition of Work Effectiveness Questionnaire-Ⅱ (CWEQ- Ⅱ), Psychological Empowerment Questionnaire (PEQ) and Innovative Behavior Scale (IBS). Results Structural and psychological empowerment were statistically significant predictors of innovative behaviors, and information factor and competence factor were the strongest predictors of innovative behaviors. Psychological empowerment functioned as a mediator between structural empowerment and innovative behavior. Conclusion Nurs- ing administrators should take actions to strengthen nurses' structural and psychological empowerment to improve their innovative behaviors.
