中文摘要:针对当前中国家族企业由一代创始人和二代继任者共同治理的现状,分析不同的两代共存治理模式下家族企业技术创新的表现,同时,考虑不同的继任者培养方式对两者间关系的影响。利用浙江省的家族企业作为样本进行分析,研究结论表明:(1)两代共存治理时,随着一代创始人逐渐退出企业的决策制定,家族企业技术创新呈现出先上升后下降的趋势;(2)继任者培养方式中,二代继任者的外部培养经历对技术创新具有正向影响,且内部培养能够显著增强外部培养对技术创新的正向影响;(3)继任者培养方式中二代继任者外部培养经历时间越长,两代共存治理中一代创始人的退出程度与家族企业技术创新之间的倒U型关系越弱。研究结论对于两代共存下的家族企业创新管理具有一定的现实意义。

外文摘要:At present,most of the family businesses in China are in the stage of intergenerational inheritance.At the same time,in order to ensure sustainable market competitive advantage,family businesses are also constantly pursuing technological innovation.The most remarkable feature of the intergenerational inheritance of Chinese family business is that the first generation of founders and the second generation of successors will jointly manage the business,which shows a mode of coexistence of two generations,that is,different ways of power distribution between the first generation of founders and the second generation of successors.Based on this,it is of practical and theoretical significance to study what kind of co-existence governance mode is conducive to the technological innovation of family business.At the same time,considering that the cultivation of successors is a hot topic in the theoretical research of family business,and will have an important impact on the intergenerational inheritance,management and innovation of family business,therefore,the paper also believes that the cultivation of successors has an impact on the relationship between the coexistence of two generations and technological innovation of family business.In this paper,the empirical analysis method is used to study the problem.Firstly,the relevant data of family enterprises in Zhejiang Province are collected through the questionnaire.Secondly,the hypotheses are tested by the method of hierarchical regression analysis.The empirical research results include:(1)With the decision-making of the first generation of founders gradually withdrawing from the enterprise,the technological innovation of family enterprises present a trend of first rising and then declining;(2)In the way of successor training,the external training experience of the second-generation successor has a positive impact on technological innovation,and the internal training can significantly enhance the positive impact of external training on technological innovation;(3)The longer the external training experience of the second-generation successor in the way of training,the weaker is the inverted U-shaped relationship between the degree of exit of the first-generation founder and technology innovation of family business.The results show that:(1)When the first generation of founders and the second generation of successors with different characteristics jointly govern the enterprise,the decision-making of the enterprise which is completely led by the first generation of founders or completely led by the second generation of successors is not good for the technological innovation.Only when the first generation of founders is moderately involved,it is most conducive to the technological innovation of the enterprise,that is,the withdrawal of the first generation of founders is conducive to the technological innovation of family business,but when the first generation of founders quit to a certain extent,it is not conducive to the allocation of innovative resources,which will hinder the technological innovation of family business;(2)The longer the external training experience of successors,the more able to contact and learn new external knowledge,which is conducive to the technological innovation of enterprises.Internal training can effectively learn the internal knowledge of family business,and external training is conducive to the acquisition of external knowledge.Therefore,it can effectively promote the technological innovation of enterprises to cultivate the successors in two ways at the same time;(3)The long-term internal training ensures that the founder’s management mode,thought,knowledge and resources can be better inherited by the successors.Therefore,the technological innovation will not be affected by the change of the coexistence governance mode of the two generations,that is,whether the founder of the first generation has not quit completely,partially or completely.The long-term external training ensures that the successor can access more external knowledge,but it will reduce the degree of inheritance of the existing family business knowledge and resources,and there may be more contradictions between the founder and the successor.Therefore,the inverted U-shaped relationship between the coexistence governance of two generations and technological innovation will slow down.The conclusion of the study has a certain practical significance for the current family business innovation management in China,and it is also a further deepening of the current family business intergenerational inheritance theory.However,with the growth of age,the generation of founders will eventually completely withdraw from the enterprise decision-making.Then along with the trend predicted by the research conclusion of the paper,with the complete withdrawal of the first generation of founders,whether the technological innovation of the family business will always decline,or to a certain extent,when the second generation of successors and the third generation of successors coexist,it will lead to the formation of another inverted U-shaped curve,making the whole technological innovation of the family business rise to a higher level,which requires further in-depth study.
